09.19.14 - The X Factor in Today's Talent Pool
One of the questions often heard at the senior management level at hospitals, clinics and health systems is a demographic one: Where can you find good Gen X managers and professionals? Today, many healthcare organizations are led by members of the Baby Boom generation, 77 million strong. . Now in their 50s and 60s, these Boomers have decades of healthcare knowledge and decision-making experience. But as the Boomers move closer to retirement, it can be difficult to find potential successors.
A recent report from Pew Research Center, "Generation X – America's Neglected Middle Child," notes that there are only 65 million Xers, who range in age from 34 to 49. That's also well below 83 million Millennials who are now entering the workforce. "Gen Xers are bookended by two much larger generations – the Baby Boomers ahead and the Millennials behind – that are strikingly different from one another," said the report. "And in most of the ways we take stock of generations, Gen Xers are a low-slung, straight-line bridge between two noisy behemoths. But from everything we know about them, Xers are savvy, skeptical and self-reliant; they’re not into preening or pampering."
Because of the relative scarcity of Xers in the current workforce, healthcare organizations should look carefully at their recruiting and retention practices for mid-career professionals. While HR departments often pay more attention to recruiting senior executives and finding entry-level hires, it's a mistake to overlook the Gen Xers. Otherwise, an organization may find itself top-heavy and bottom-heavy in terms of talent, but with a gaping hole in the middle.
Attracting Gen Xers is also crucial for healthcare organizations concerned about long-term succession planning. Since most of the Baby Boomers now in the C-suite will be leaving in the next few years, now is the time to recruit their potential successors. Bringing in talented Gen X professionals can be an effective strategy to ensure continuity of leadership during a "changing of the guard."
